That\u2019s the message from <a href=\"https:\/\/www.linkedin.com\/in\/kat-barnett-787b964\/\">Kat Barnett<\/a>, a global HR leader with over 20 years of experience in high-performing, high-growth organisations, including <a href=\"https:\/\/www.cultureamp.com\/\">Culture Amp<\/a>. The real challenge is translating those values into consistent behaviours across the organisation. \u201cIt takes a big investment,\u201d Kat explains. \u201cIt takes a lot of work from the most senior leader and everyone owns it, down to the most junior employee.\u201d<\/p>\n\n\n\n<p>This is where human resources play a critical role. HR professionals are often the ones tasked with aligning company values to business goals, ensuring that values are not just aspirational but operational.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-from-posters-to-practice-making-culture-tangible\">From posters to practice: making culture tangible<\/h2>\n\n\n\n<p>Too often, cultural initiatives start strong and fade fast. \u201cIf you have to dust those values off when things get hard, you\u2019ve lost the trust of people,\u201d Kat warns. She\u2019s seen companies spend heavily on defining their values, only for them to become disconnected from the employee experience.<\/p>\n\n\n\n<p>To avoid that, values must be embedded into HR processes, performance management and decision-making. \u201cThey should inform how you design your procedures, who makes what type of decision and when,\u201d she says. \u201cIf those behaviours are breached, there should be consequences. They should be boundaries.\u201d<\/p>\n\n\n\n<p>This is where buy-in from stakeholders becomes essential. Without alignment across the leadership team, even the most well-intentioned cultural values can fall flat. \u201cYou need to bring values to life in every step, through your communication, your tone, the language that you use.\u201d<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-data-informed-decision-making-not-just-data-driven\">Data-informed decision-making, not just data-driven<\/h2>\n\n\n\n<p>In a world of dashboards and KPIs, Kat urges HR professionals to take a more nuanced approach. \u201cBeing data-informed is a subtle but important difference,\u201d she says. \u201cData should inform decisions, not dictate them.\u201d<\/p>\n\n\n\n<p>She combines real-time sentiment data from surveys and focus groups with traditional HR metrics like attrition, promotion rates and internal mobility. \u201cYou need to know and understand the sentiment of your employees,\u201d she explains. \u201cThat\u2019s how you know where to invest, whether it\u2019s a skills piece, leadership development, or well-being initiatives.\u201d<\/p>\n\n\n\n<p>This approach supports more adaptable decision-making processes, especially during periods of cultural transformation. \u201cEveryone\u2019s transforming right now, whether it\u2019s tech, industry, product. But you can\u2019t map the future of work unless you know where you are.\u201d<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-culture-as-a-competitive-advantage\">Culture as a competitive advantage<\/h2>\n\n\n\n<p>Kat has worked with organisations where cultural values are deeply embedded and others where they\u2019re little more than messaging. The difference, she says, is consistency and accountability. \u201cWhen times get really tough, that\u2019s when values become the foundational pillars of how you do business.\u201d<\/p>\n\n\n\n<p>This alignment between values and business strategy is what drives employee engagement, retention and ultimately, business success. \u201cIf you don\u2019t design and integrate your values throughout every operational facet of your business, you\u2019re not going to have the trust. You\u2019re not going to have the consistency to change the business without increasing uncertainty.\u201d<\/p>\n\n\n\n<p>Organisational culture is not just about what\u2019s written in a handbook. It\u2019s about how people behave, how decisions are made and how the company responds to challenges. In a post-pandemic world, where hybrid work and adaptability are the norm, culture has become a pivotal factor in attracting and retaining top talent.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-the-role-of-external-insight-and-peer-networks\">The role of external insight and peer networks<\/h2>\n\n\n\n<p>Kat also highlights the importance of looking beyond internal silos. \u201cPeople talk,\u201d she says. \u201cFounders and senior leaders share challenges and ideas. That\u2019s how start-ups become scale-ups, through those networks.\u201d<\/p>\n\n\n\n<p>She continues to draw on research from Culture Amp\u2019s people science team and encourages other HR leaders to do the same. \u201cSome of the best companies want to see everyone succeed. The talent market is small and relationships matter.\u201d<\/p>\n\n\n\n<p>This openness to external insight is a hallmark of people-first leadership. It also reinforces the idea that no organisation operates in a vacuum. Corporate culture is shaped not just by internal initiatives, but by how companies engage with the broader ecosystem.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-bringing-your-whole-self-to-work\">Bringing your whole self to work<\/h2>\n\n\n\n<p>Kat and Aseel touched on a theme that\u2019s increasingly central to modern workplace culture: authenticity. Aseel referenced the Apple TV+ series <em>Severance<\/em>, where employees are split into two identities, the \u2018innie\u2019 who exists only at work, and the \u2018outie\u2019 who lives their personal life with no memory of their job. \u201cWe don\u2019t have an \u2018<a href=\"https:\/\/screenrant.com\/severance-innies-outies-differences-rules-explained\/\">innie and outie<\/a>\u2019 anymore,\u201d Aseel said. Kat added, \u201cWe are one person. Bringing your professional whole self to work is essential.\u201d<\/p>\n\n\n\n<p>This shift reflects a broader expectation from employees: to be seen and supported as whole individuals, not just job functions. For HR leaders, this means creating space for individuality while maintaining clarity around behavioural expectations and shared values.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-culture-is-the-strategy\">Culture is the strategy<\/h2>\n\n\n\n<p>For Kat, culture isn\u2019t a side project or a branding exercise, it\u2019s the infrastructure that holds everything together. \u201cIt\u2019s not about mugs with \u2018honesty\u2019 stamped on them,\u201d she said. \u201cIt\u2019s about how you treat your people, how you make decisions and how you show up, especially when it\u2019s hard.\u201d<\/p>\n\n\n\n<p>In a hybrid work environment, where adaptability and alignment are critical, embedding cultural values into the employee experience is essential. This includes everything from performance management and internal messaging to leadership behaviour and talent management.
